Case Study 1-2 Performance Management at Network Solutions, Inc
1. Overall, what is the overlap between Network Solutions’ system and ideal system?
a. Some of the solutions that overlap between Network Solutions’ and ideal system are that, Network Solutions’ created their PM to align directly with employee’s goals and the company. Another addition is that Network Solutions’ wants to standardize the system completely throughout the entire company. Network solutions’ also implemented two way communications which allows employees to add their own input which creates openness in the work place. The development programs incorporated are also created to enhance employees’ performance. In addition to the developmental programs Network Solutions’ also included the rating system of 1,2,3 that allows mangers to rate employees from one the highest, to three the lowest. Lastly I found that Network Solutions’ PM and the ideal system had the overlapping similarity of consistency year round.
2. What are the features of the system implemented at Network Solutions that correspond to the features of the ideal characteristics? Which of the ideal characteristics are missing? For which of the ideal characteristics do we need additional information to evaluate whether they are part of the system at Network Solutions?
a. The features that I have found that correspond with the ideal system are strategic congruence, validity, identification of effective and ineffective employees, openness, practicality, standardization, and lastly acceptability and fairness.
b. Some of the characteristic that I believed to be missing includes but not limited to is thoroughness, specificity, inclusiveness, and correctability. Although these might not be correct I found that these four characteristics have not been touched on in deeper details.

With thoroughness, both positive and negative feedback is present. Feedback is so powerful and can be misinterpreted. The type of feedback, employees and managers give can determine if it is effective or not. Practicality isn’t exactly ideal. Steve could go forward as planned and make the steel piping in house to save money by using the lowest cost lowest acceptable quality steel. This would be risky since the material would inferior and also the risk of toxic fumes being released due to bad welding etc. Buying the pipe already formed and of better quality would be the second option. In house machines did not provide the proper ability to make 20 foot sections of piping. This causes more seams to be welded and increases risk of toxicity. Labor cost would increase because of the extra welding and fabrication costs to include overhead costs. I would suggest Steve buying the piping. This would save on man hours to create and weld 8 foot pipes to needed length, ensure a better quality piping was procured, and show that priority was on safety with regard to hazardous materials being released through leaky seams etc. Although it appears that buying may be more costly, I wouldn’t suggest short cutting such a sensitive area. Her supervisor Mrs. McCallister kept putting off her review because she was too busy. Finally she made time for Sonia. With that being said it didn’t allow the necessary conversation between the two to be taken. From what witnesses stated that Sonia came out crying. From what was put in her review she was not performing up to par. This leads me to conclude Mrs. McCallister just gave her critiques on Sonia ending the conversation. I don’t believe Sonia got the time she deserved to really see what she needed to truly improve on. In all honesty, on the accounts of Sonia’s actual performance she got praise. It’s when the supervisor went into a more opinionated appraisal that things turned south. The supervisor also stated that she was happy with the quality and accuracy of her work. So why would the supervisor find it necessary to put in her review that she is excessively on the phone, that it’s interfering with her work and endangering patients. This supervisor clearly didn’t put in the effort to find out what Sonia needs to improve on. Rather she just took cheap shots at Sonia, to have some time of improvement on there. Sonia’s review should have not reflected so heavily on the “attitude” that was given but more on her actual work performance. Sonia has a few options she could do after this performance......
